Lawler and Hackman proposed that the scientific management theory results in the development of work processes that inhibit an employee’s ability to gain intrinsic satisfaction from work. Organizations typically design work based on economic needs, not employee-satisfaction factors.

Lawler and Hackman (1971) maintained that organizations that design work based on efforts to improve employee satisfaction realize economic returns by reducing the costs associated with turnover, absenteeism, increased bureaucracy, and decreased quality through the increased performance and productivity of satisfied employees(Lawler & Hackman, 1971).

Hackman and Oldham’s (1980) job characteristics theory postulated that as employees become better educated and affluent, individuals expect more than pay for work. The expectation is that work provides an opportunity to satisfy higher-level needs. The difference between Herzberg et al.’s (1993) motivation-hygiene theory and Hackman and Oldham’s (1980) job characteristics theory is that Hackman and Oldham identify an increase in the variety and level of skills needed to accomplish work as a critical component of employee motivation (Ramlall, 2004).

Hackman, Oldham, Janson, and Purdy (1975a) described the job characteristics theory as one that can predict what kinds of jobs are most likely to motivate employees. Hackman et al. suggested that three critical psychological states are necessary before an individual is motivated to perform work and is satisfied with the job. These characteristics include (a) the individual perceived the work as worthwhile or important, (b) the individual retained responsibility for the outcomes of the job, and (c) the individual had the ability to assess the quality of outcomes resulting from his or her work(Hackman, Oldham, & Purdy, 1975a). Hackman et al. (1975) and Hackman and Oldham (1980) indicated that if these three factors are present, the job motivates the person to perform the job well and improves the level of satisfaction and the employee’s experiences with the job(Hackman et al., 1975a; Hackman & Oldham, 1980).

Hackman et al. (1975) and Hackman and Oldham (1980) suggested that five core characteristics of jobs produce three psychological states. Factors affecting meaningful work include skill variety, task identity, and task significance. Skill variety refers to the opportunity to perform multiple, challenging tasks requiring a variety of skills and knowledge levels. Task identity describes the ability or opportunity to complete all tasks associated with the job, and task significance identifies the individual’s perception that the work outcome has a substantial impact on the lives of other people. All these factors contribute to satisfying higher-level needs and increasing motivational factors associated with work (Ramlall, 2004).

The manner that jobs and work processes are designed and the way leaders support individuals in the work environment influence the employees’ perceptions of the value of the work, autonomy to accomplish work, and responsibility for the outcomes of work. Lawler and Hackman (1971) indicated that measuring the effectiveness of job design in supporting employees’ perceptions that the achievement of all three psychological states is possible by assessing employee perception of the five core characteristics of the job and by redesigning work processes after identification of the issues(Lawler & Hackman, 1971).

Burr and Cordery (2001) reported on an investigation of the role of belief in autonomy and responsibility to make task-related decisions mediators of the relationship between job design and task motivation and performance for wastewater treatment workers in Australia. Respondents indicated that the ability to use skills is highly associated with job satisfaction and that the perceived level of control over the way work is accomplished is a motivating factor influencing effort and persistence in self-managing work environments.

لاولر و هاکمن تئوری مدیریت علمی که منجر به توسعه یا پیشرفت فرآیندهای کار و مانع توانایی کارگر برای دست یابی به رضایت اصلی از کار می شود و را پیشنهاد داده اند .

سازمانها معمولاً کار را بر پایه نیازمندیهای اقتصادی طراحی می کنند نه بر پایه عوامل راضی کننده (کارگر) .

لاولر و هاکمن (1971)‌خاطر نشان می شوند که طراحی کار بر پایه عوامل راضی کننده درجه رضایتمندی کارگر موجب بازگشت اقتصاد به وسیله کاهش هزینه های وابسته به تغییر ،‌ تبدیل ،‌از کار گریزی ، تاسیسات اداری پیشرفته و کیفیت پایین آمده بخاطر بالا رفتن سطح کار و باروری و سودمندی کارگران راضی شده می شود .

هاکمن و الدهمز ( 1980 ) تئوری مشخصه شغل را در مورد کارگرانی که در سطح بالاتری آموزش دیده و یا توانگر شده اند و افرادی که انتظارا پرداخت بیشتری برای کار را دارند ( مبنا )‌اصل قرار داده است .

انتظار می رود که کار فرصتی برای راضی کردن نیازمندیها در سطح بالاتر را فراهم کند .

فرق بین تئوری سلامت محرک هرزبرگ و همکارانش و تئوری مشخصه شغل الدهام و هاکمن این است که هاکمن و والدمن تنوع و سطح مهارت های لازم شده برای انجام کار را به عنوان بخش انتقادی محرک کارگر شناخته اند .

هاکمن ، الدهام ،‌جانسن و پیروی تئوری مشخصه شغل را تئوری ای نامیده اند که می توان آن چیزی را که احتمالاً در انواع شغلها باعث تحریک کارگران می شود پیشگویی کند .

هاکمن و همکارانش سه وضعیت روانشناسی انتقادی را که قبل از تحریک یک نفر برای انجام کار و ارضا کردن او با شغل لازم است را اظهار داشته اند .

این مشخصه ها شامل :

1 ـ درک جداگانه کار ارزشمند و مهم

2 ـ مسئولیت حفظ شده فردی برای نتیجه کار

3 ـ فرد توانایی ارزیابی کیفیت نتیجه حاصله از کارش را داشته باشد

هاکمن و همکارانش ،‌هاکمن و الدهام (1980)‌نشان دادند که اگر این سه عامل ارائه شوند ،‌شغل مشخص را برای انجام کار خوب و بهبود بخشیدن سطح رضایتمندی و تجربیات کارگر در زمینه شغل تحریک می کند .

هاکمن ذکر کرده اند که پنج مشخصه هسته ای شغل سه وضعیت روانشناسی را بوجود می آورد .

عوامل موثر معنی دار کار شامل : تنوع ،‌ مهارت ،‌هویت شغل ، و اهمیت وظیفه هستند .

تنوع مهارت به فرصت اجرای چندگانه و وظایف وابسته شده به شغل را توصیف کرده و اهمیت شغلی ، درک فردی این که حاصل کار اثری مهم روی زندگی دیگر مردم دارد را تشخیص می دهد .

همه این عوامل با هم برای راضی کردن سطح بالای نیازمندی ها و بالا بردن عوامل محرک وابسته به کار با هم موجب می شوند ( همکاری دارند )

شیوه عملکرد کار و مشاغل طراحی شده است و روش رهبران حمایت کننده افراد در محیط بر میزان کار بصری کارگر ، استقلال در انجام دادن کار و مسئولیت پذیری در قبال نتیجه کار اثر می گذارد .

لاولر و هاکمن (1971) نشان داده اند که اندازه گیری کارایی طرح شغل در حمایت از احساس کارگرانی که به هر سه وضعیت روانشناسی رسیده اند به وسیله تبیین و تعیین پنج مشخصه هسته ای شغلی احساسات کارگر و بوسیله طراحی مجدد عملکرد کار بعد از هویت بخشی به موضوعات انجام می شود .

بور و کردری (2001) تحقیق و بررسی نقش اعتقاد به استقلال داخلی و مسئولیت پذیری برای گرفتن تصمیم وابسته به شغل را میانجی رابطه بین طراحی شغل و وظیفه محرک و عملکرد در برابر رفتار کارگران بی توجه به کار در استرالیا می داند .

پاسخ ها نشان می دهد که توانایی استفاده از مهارتها در درجات بالایی با رضایتمندی از شغل به هم پیوسته و سطحی از کنترل روی روش کار انجام شده را نشان می دهد که یک عامل محرک تلاش موثر و پافشاری بر روی محیط کار است که در آن هر کس مدیر خود است .
